Cognitive Apprenticeship Modeling¶
Make expert thinking visible so novices can learn judgment, cues, strategy, and self-correction rather than merely copying actions.
The Diagnostic Story¶
Symptom: Novices shadow experts and come away feeling they learned something, but when they encounter a case on their own they cannot reproduce the moves. Training materials describe what to do but not how to think when the situation deviates. The most important cognitive steps — how the expert reads the situation, which cues trigger which moves — remain invisible, compressed into intuition the expert can no longer articulate.
Pivot: Situate learning in representative tasks and make expert reasoning externally visible: the cues noticed, the tradeoffs weighed, the self-corrections made. Move novices from observation into coached practice where they must articulate their own reasoning, not just copy visible action. Fade support as competence stabilizes and verify that transfer holds across new cases.
Resolution: Novices develop more accurate mental models of when and why a move is appropriate, not just what the move looks like. Coaching conversations improve because learner reasoning becomes inspectable. The organization stops losing expert know-how when people retire, move on, or scale up — the judgment, not just the procedure, has been transferred.

Diagnostic problem

What this problem means
The structural problem is an **access gap between expert cognition and novice perception**. Experts act using compressed patterns: cues, schemas, heuristics, exceptions, risk judgments, and repair strategies. Novices see the external action but not the internal discrimination. They may know what happened without understanding why it was the right move.
This creates brittle learning. The learner copies a solution path, a phrase, a checklist sequence, or a mentor style, but fails when the context changes. Worse, expertise can become mystified: the expert appears naturally gifted, and the learner concludes that the skill cannot be learned.
